Menggali Strategi Manajemen Sumber Daya Manusia untuk Meningkatkan Keterlibatan Karyawan dan Kinerja Organisasi di Sektor Pendidikan

Studi ini mengeksplorasi bagaimana strategi manajemen sumber daya manusia (SDM) memengaruhi keterlibatan karyawan dan kinerja organisasi di lembaga pendidikan. Dengan menggunakan desain kualitatif yang melibatkan wawancara mendalam, analisis dokumen, dan observasi lapangan, penelitian ini mengkaji bagaimana praktik SDM dibentuk oleh budaya kelembagaan, perilaku kepemimpinan, dan dinamika emosional. Temuan penelitian mengungkapkan bahwa keterlibatan muncul bukan dari kontrol prosedural, melainkan dari kepercayaan relasional, inklusivitas, dan kepemimpinan yang etis. Studi ini mengidentifikasi kepemimpinan inklusif, pengembangan profesional berkelanjutan, evaluasi transparan, dan kecerdasan emosional sebagai mekanisme sentral yang memperkuat motivasi dan kohesi kelembagaan. Para peserta menjelaskan bahwa keselarasan antara nilai-nilai organisasi dan tindakan SDM meningkatkan legitimasi dan mengurangi niat berpindah. Sebaliknya, inkonsistensi antara wacana moral dan praktik manajerial mendorong disengagement. Studi ini berkontribusi secara teoritis dengan mengintegrasikan SDM etis dan teori pertukaran sosial ke dalam model keberlanjutan organisasi yang berpusat pada manusia. Secara praktis, studi ini menawarkan wawasan tentang bagaimana para pemimpin pendidikan dapat menumbuhkan keterlibatan melalui keadilan, empati, dan tata kelola partisipatif. Temuan ini menggarisbawahi perlunya kerangka kerja SDM yang menyeimbangkan efisiensi administratif dengan tanggung jawab moral, memastikan ketahanan kelembagaan jangka panjang dan pemenuhan profesional di kalangan pendidik.
